The Bowmer and Kirkland human reasources department will collect and use external labour market information for planning in the business. Unemployment statistics : The current labour market figures show that in the east midlands current unemployment is only 4.1%, this means Bowmer and Kirkland may have difficulty finding people to employ as so many already have a job. As the higher the unemployment rate the more people there will be for Bowmer and Kirkland to employ.The unemployment rate of the east midlands is 1% lower than that of the whole UK. In Derbyshire alone the unemployment rates are paticually low and numbers are still falling. Although rates are low, GDP per head still lags behind the UK and European averages, skill levels and productivity in manufacturing are also below average. 31.6% of people working in east midlands have no qualifications compared with 28.9% of England, so when Bowmer and Kirkland need to emply someone it will alot of the time also include the costs of training them up. So in conclusion the unemployment rates in the east midlands could cause a problem when it comes to Bowmer and Kirkland recruiting staff. For a start there are only 4.1% people avaliable to work, and they have got appreciate that not all that 4.1% will have the knowlage and skills recuired to work at Bowmer and Kirkland. This will result in costing Bowmer and Kirkland alot of time and money, mainly on training. One way of getting round the low unemployment rates would be to take staff they already have and train them up for hiarachy positions. Although this will leave another problem of having to find someone to fill their origional position, so they cant win really. Employment and Unemployment in the construction industry : In the last few years turnover has gone up and the ammount of people employed has remained static. The avaliability of contructors in the labour market is a problem to Bowmer and Kirkland as there are not alot of qualified workers out there so most of there employees have the standard ammount of GCSE’s and A-levels. However Bowmer and Kirkland can train people up. The business’ in the local area that Bowmer and Kirkland are compeating for for the same employees are, Thorntons, Denby pottery, Rolls royce, these are the major compaines in this area, but construction companies down to Birmingham also cause competition for workers. Labour turnover : Bowmer and Kirkland measure Labour turnover because they believe it is important to know how many people they need in the business. This also allows them to be able to compare their figures to other industrys and see how they match up. From the figures they have 20% of people have left the company this year, the main few reasons people are leaving are to branch out and move on, some are only probation periods and dont have their contract renuied, and some could have been sacked or made redundant. Although saying that some of them sometimes come back to the company depending on why they left. If someone is wanting to leave they have to hand in a 4 week or week notice and have the exit interview. Bowmer and Kirkland do this so they can see if there is a trend in why people are leaving, then they may be able to do something about it. For example †¦ most of the leavers may be from one department, and it may narrow down to the fact they are all finding better paid jobs elsewhere, so then Bowmer and Kirkland can sort out that problem. Bowmer and Kirkland however see this as a good thing as this means they can bring in new people/staff and they will bring in new ideas to the company. Bowmer and Kirkland on average employ 20 – 25 new starters each month, the majority of them have minimum qualifications and 10% are usually apprentices, however Bowmer and Kirkland will train them up. Sickness and Accident rates : Bowmer and Kirkland dont compare their Sickness and Accident rates against the national average. However they compare it internally within the company. They have weekly reports to monitor staff absences and the health and safety department monitor all their staff accidents. Of course if someone is found to be having an unusual ammount of absences they will have to have words with them and see the reason behind this as it would not be good for the company. Age, Skills and Training : Bowmer and Kirkland look at their demographic trends. Within the company 92 % of their employees are male and only 8 % female, this is purly because of the concept of he industry, it is more appealing to the male population. Also new training scemes are being used more in Bowmer and Kirkland now so the older generation is being left behind slightly, for example†¦ Modern apprentaships.

Normalization in Montessori Essay

Normalization that I have experience in a Montessori class-room between the ages of 3-4 years old. . In this essay I will be referring to the child as he/she. Human beings are born with the desire to know things, the urge to explore, and the need to master their environment. The class room is carefully prepared to train Children to develop their senses, to stimulate curiosity, to satisfy their child’s need-to-know and to protect them. (Kramer.1976) Firstly, the environment must be prepared to meet the needs of the children positively and all obstacles to the child’s development must be removed. Secondly, the environment had been prepared by the teacher before the children arrived in to the classroom. Thirdly, the teacher is there to direct the children positively in the classroom, and all of these processes prepares the child and contribute to normalization. In the Montessori classroom, another evidence of normalization can be witnessed when the child prepares for an activity through Movement and Freedom. The child chooses a table and chair. The child walks to the classroom shelves. Choose his activity. He chooses the practical life material (The pouring exercise) and carefully carries it back to his seat, placing the tray on his desk. He then begins the next cycle. In addition, concentration and freedom begin to develop gradually at this stage. The normalize child continue to show concentration with his work; and ignore other children in the class-room. â€Å"For his work is the expression of his mind†. (Montessori. 1949, P133). Bearing in mind the sensitive period for Order. He carried out his work, according to the presentation already shown to him previously by his teacher. I noticed how he kept on repeating the exercise, by pouring the water from one jug to another using his manipulative skills. Dr. Montessori’s observation about the girl that kept repeating the exercise â€Å"Forty-Two times†, flashed to my mind instantly. I notice how the child look content with what he was doing. This leads to repetition of the exercise over and over again. He remains calm and confident while carrying out the cycle of activity. Finally, after deriving satisfaction with himself and perfection, he checked to see if he made any spill (Control of Error). He smiled and carefully returns the (Pouring Exercise) back to the practical life shelve. The child demonstrates a sociable attitude. He smiled, and then turns to other children in the classroom after finishing his activity. â€Å"Montessori has arranged things so that the control of error is to be found in the materials themselves†. (Standing. 1962, P 80). He displays the characteristics of normalization previously listed. He was self discipline and stood up quietly after the exercise, and very graceful in his movement, Order and Language. To summarise my point, In a Montessori classroom, the practice of Montessori‘s teaching on â€Å"Normalization† is daily practiced everyday in the Montessori environment. The idea that the environment is prepared, encourage children to work on activities of their own choice at their own time. It helps the child to show the characteristics expected from a normalized child that is -Independent, Respectful, Love of Order, Work, Silence, Mutual cooperation, Obedient and Joy. In Conclusion; I believed that Normalization is constantly practiced in the classroom and this facilitates the child to develop physically, psychologically, emotionally and spiritually. Finally after understanding how to meet all the needs of the child, this normalized child appears in the Montessori classroom.

Southfield is now in the process of hiring and gaining his 25 employees so now is the time for a performance management plan. Landslide Limousine Service should use this to cover four key components in the company. The plan should give chauffeurs constructive feedback, the driver's ability levels, the process which the drivers ability is measured, and a plan implemented to improve trouble areas for this type of performance. The company will use the plan to keep the business above everyone else in this industry.Southfield doesn't Just want â€Å"perfect† customer service he wants this excellence to be repeated on a day-to-day basis to make sure business or clients return. In this industry the chauffeurs are the most important part of the business so their contributions have to be the best for the company to thrive. Landslide is Just starting out and they need to hire the best employees to make sure that they gain interest by the public eye, this means customer and employees. Th ey can't win on the money front Just starting out but they can hold the employees and customers to a high standard.Bradley and his management team will have to provide training to some of the new drivers and when it comes to the experience ones, they will Just have to learn the Landslide's way of doing things. When it comes to all staff members they will be Judged by the service they give. Surveys will be issued to each customer to let management know where each employee stands. The staff that takes calls, and the driver's survey will differentiate exponentially but they will be grade by them the same. Any one employee performance that drops under a average of 5 for the month will be dealt with accordingly.The scale will go from one (being bad) and 10 (being great) service. The totals will be added and averages at the end of every month to make sure that each employee performs their Job in a satisfactory fashion. Other checks will go into this grade at the end of the month like dres s code, facial appearance, vehicle's condition. Clothing must be ironed, shoes clean (shined optional for drivers), faces must be cleanly shaved no big piercing (small earrings, nose rings, etc are k), finally the vehicle conditions must be in shape o pass the checklist provided.Anyone not following these guiltiness are on a three strike basis meaning warning, write-up, and fired. The performance plan will stay in line with the vision of the company providing the best customer service in the industry. The company will be in the negative to start out but should be on the comeback by year two. The turnover rate will be high at first but with these high standards set in place the customer will be happy which will generate more money into the company thus paying more to the drivers.Once this catches on the chauffeurs will recognize their worth and want to stay with a company that keeps them up to a high standard because the respect the craft and the results that it brings. If the plan i s followed correctly Landslide Limousine Service will have well trained high standard drivers. This type of setting will only help the business gain traction and help when providing guidance for new employees in the future. The staff needs clear direction when it comes to what is expected of them on a daily, weekly, monthly, and annually basis.As employee one does a better Job when they realize why the need to do a better Job and what the benefits are. For this the managers should come up with a checklist for staff to keep them on track on a everyday basis. Every day, before and after each Job is done, will have to check a few things to make sure that they are stay up to the Landslide standards. Uniforms will have to be ironed on a daily basis along with clean shoes. The chauffeurs will have the option to shine shoes because they are being seen by the customers so they deed to look the best of the best.When they come in in the morning they need to check the vehicle, inside and out. Drivers need to make sure that they check from tires to windows and make sure that they give the client the email address so they can leave the survey. The survey will as specific question on how the driver performed and how the vehicle up keep was to determine grades for the service provided. With the company Just getting off the ground they will have to do a lot to make their mark in the industry.With a good basis of standards and policies put in lace the company will do Just fine in the beginning stages and only get better from there. Putting in place a good performance management plan will help with this because it gives the company a good starting point for what expected each and every one of the employees entering in the company and lets them know, with clear direction, what they can do to fulfill their task on a day-to-day basis.
